Choosing to act in a way so as not to “alienate or offend” the residents who themselves were participating in behavior that alienated and offends the staff, could make the situation worse. I love the crucial framework, which I’ve always found useful in all conversations. In this situation, I would keep the frame work, but adjust the choices to consider “How can we provide excellent care for our residents AND create the type of environment where our residents understand that racist behavior and sentiment won’t be tolerated in any part of our organization.” We cannot provide excellent care if we ourselves are not in a position of safety to do so.
